Abstract
En el contexto actual de alta competitividad y transformación organizacional, la gestión del talento humano se ha convertido en un factor crítico y a su vez estratégico para la sostenibilidad empresarial. Esta investigación analiza la incidencia del liderazgo transformacional en la retención del talento humano en la empresa HYD KIWI S.A.S.; la cual pertenece al sector floricultor colombiano que enfrenta desafíos significativos en materia de rotación laboral, especialmente en temporadas de alta producción y demanda de flor. A través de un estudio cualitativo de enfoque correlacional, se identificaron percepciones, fortalezas y áreas de mejora en el ejercicio del liderazgo dentro de la compañía. Los resultados evidencian que, si bien los líderes poseen amplio conocimiento técnico y operativo, se presentan limitaciones en dimensiones esenciales del liderazgo transformacional como la comunicación asertiva, la equidad en el trato, la motivación inspiradora y la consideración individualizada. Esta desconexión entre el dominio técnico y las habilidades humanas del liderazgo ha afectado directamente la motivación, el clima organizacional y la fidelización del talento. La investigación concluye con que el liderazgo transformacional no solo mejora la satisfacción y el compromiso laboral, sino que es una estrategia clave para disminuir la rotación de personal y fortalecer la cultura organizacional. Se propone la implementación de programas de formación en liderazgo humanista, esquemas de retroalimentación continua, reconocimiento equitativo y comunicación bidireccional. Con ello, HYD KIWI S.A.S. podrá no solo retener a su personal estratégico, sino también consolidarse como una organización centrada en el desarrollo humano y el bienestar de sus colaboradores, elementos fundamentales para su competitividad y sostenibilidad en el tiempo.
In today’s dynamic and highly competitive business environment, human talent management has become a critical component for organizational sustainability. This monograph analyzes the influence of transformational leadership on talent retention at HYD KIWI S.A.S., a Colombian company in the floriculture sector facing significant labor turnover challenges, particularly during peak production seasons. Through a qualitative, correlational research design, the study identifies key perceptions, strengths, and improvement opportunities in the company's current leadership practices. Findings reveal that although leaders demonstrate strong technical and operational expertise, they lack essential transformational leadership traits such as assertive communication, fairness, inspirational motivation, and individualized consideration. This gap between technical capacity and human-centered leadership skills directly impacts employee motivation, organizational climate, and talent retention. The study concludes that transformational leadership not only enhances job satisfaction and employee commitment, but also represents a strategic pillar to reduce staff turnover and strengthen organizational culture. It recommends implementing leadership development programs focused on emotional intelligence, continuous feedback systems, equitable recognition, and open communication channels. These actions will position HYD KIWI S.A.S. as a people-centered organization, capable of retaining key talent and ensuring long-term competitiveness and sustainability.
